Giving and Receiving Constructive Feedback in the Legal Workplace


Why is it important to give and receive constructive feedback?

The feedback process is an important communication tool that provides constructive information, ideas and guidance on an individual’s performance or work. It identifies areas for improvement while reinforcing strengths, helping to nurture personal and professional growth.

There is an art to giving the right type of feedback. Feedback is immersed in cultural norms, especially in contexts where hierarchy and the importance of saving face matter.

Reflecting on the wellbeing risks associated with giving and receiving feedback, there are a few important points to consider:
 

  • Feedback in the Legal Profession: Feedback is a mechanism which may help in growth. In Singapore and some countries across Asia, feedback is heavily influenced by the need to preserve relationships in a workplace. Legal work is often complex, multi-jurisdictional and high-stakes, with pressure and expectations from both the commercial and operational sides, as well as from the individual. Therefore, feedback needs to be intentional, respectful and clear.
     

  • Distinguishing Constructive from Unconstructive Feedback: It is important to distinguish between positive, constructive feedback and negative, unconstructive feedback. The potential implications for wellbeing and psychological safety should also be considered.
     

  • Impact of Unconstructive Feedback on Wellbeing and Performance: Feedback that is vague, personal, harsh or unclear can create significant wellbeing risks in high-stakes, hierarchical legal environments. Cultural norms surrounding hierarchy, loss of face and indirect communication may intensify these effects. Poorly delivered feedback can trigger anxiety, fear of making mistakes, rumination and hypervigilance, gradually eroding confidence and professional identity. This may manifest as self-doubt, imposter syndrome and over-correction, particularly among junior lawyers who may internalise criticism as a reflection of their personal worth. Ambiguous feedback can also create cognitive overload, reducing productivity, slowing decision-making and increasing errors.
     

  • Impact on Relationships and Psychological Safety: Unconstructive feedback can cause trust to decline and communication to become transactional. People may stop asking questions, avoid raising risks and withdraw from discussions, increasing organisational exposure. Sustained exposure can also accelerate burnout, emotional exhaustion, cynicism and disengagement. Individuals may become overly cautious and reluctant to take initiative, while physical symptoms such as headaches, sleep disruption and muscle tension may emerge as stress accumulates.
     

  • Benefits of Constructive Feedback: Conversely, clear and actionable feedback allows people to make adjustments before small issues become costly mistakes. This is especially critical in legal, compliance and regulatory work, where precision matters. By highlighting both strengths and areas for improvement, constructive feedback builds capability and confidence, turning the process into a development tool rather than a judgement. Regular and respectful feedback also strengthens trust, encourages open dialogue and supports psychological safety. Positive reinforcement boosts morale, while constructive guidance signals an investment in someone’s growth, increasing engagement, ownership and collaboration.
